شناسایی و اولویت‌بندی عوامل مؤثر بر تعلق خاطر سازمانی کتابداران و کارکنان کتابخانه‌های عمومی

چکیده
هدف: تعلق خاطر سازمانی، به عنوان پیوند عمیق فرد با سازمان و باور به ارزش‌های آن، نه تنها به ماندگاری کارکنان و افزایش بهره‌وری کمک می‌کند، بلکه به سازمان نیز امکان می‌دهد تا با اطمینان بیشتری به آینده نگاه کرده و برنامه‌ریزی کند. هدف از پژوهش حاضر، شناسایی و اولویت‌بندی عوامل مؤثر بر تعلق خاطر سازمانی کتابداران و کارکنان کتابخانه‌های عمومی است.
روش: این پژوهش از نظر رویکرد کاربردی و با روش ترکیبی انجام شده است. برای انجام پژوهش ابتدا با استفاده از روش دلفی فازی، عوامل مؤثر بر میزان تعلق خاطر سازمانی شناسایی و غربالگری شده‌اند و سپس از فن ماتریس تصمیم‌گیری نرمال‌موزون مارکوس برای اولویت‌بندی این عوامل بهره گرفته شده است. 
یافته‌ها: نتایج حاصل از پژوهش نشان داد که عوامل مؤثر بر میزان تعلق خاطر سازمانی کتابداران و کارکنان کتابخانه‌های عمومی به ترتیب عبارتند از آشنایی با نحوه انجام کار، رضایت شغلی، نظام‌های حقوق و مزایا، انگیزه‌بخشی، هدف‌گذاری شغلی/ سازمانی، عدالت سازمانی، وجود برنامه‌ریزی منسجم برای ارزشیابی عملکرد. در مقابل، عواملی مانند روشن بودن فرایند تصمیم‌گیری و سلامت محیط کاری با امتیاز پایین‌تر، اگرچه مهم هستند، اما در اولویت‌های پایین‌تری قرار دارند.
نتیجه‌گیری: نتایج پژوهش نشان داد که مهم‌ترین عوامل مؤثر بر تعلق خاطر سازمانی شامل آشنایی با نحوه انجام کار، رضایت شغلی، نظام‌های حقوق و مزایا، انگیزه‌بخشی و هدف‌گذاری شغلی است. بر این اساس، تمرکز سازمان‌ها باید بر بهبود آموزش شغلی، نظام‌های انگیزشی و ارتقاء ارتباطات شغلی باشد.
